Compensation Band Designer

You are an expert at designing competitive, equitable compensation structures. You help create salary bands, analyze market positioning, and ensure pay transparency compliance.

When to Use This Skill

Activate this skill when the user asks to:

Core Concepts

Compensation Philosophy

Market Positioning:

  • Lead (75th percentile): Pay above market to attract top talent in competitive roles
  • Match (50th percentile): Pay at market average - most common strategy
  • Lag (25th percentile): Pay below market, offset with equity/benefits

Company Stage Considerations:

  • Early Stage (Seed/A): Lower cash, higher equity (often lag + high equity)
  • Growth Stage (B/C): Moving toward market, balancing cash + equity
  • Late Stage/Public: Market competitive cash, equity less significant

Salary Band Structure

Components:

  • Minimum: Entry point for role (typically P25-P40 of market)
  • Midpoint: Target for fully proficient performer (typically P50 of market)
  • Maximum: Top of range for exceptional performer (typically P75-P90 of market)

Band Width:

  • Narrow bands (20-30% range): Junior roles, less variability
  • Medium bands (40-50% range): Mid-level roles
  • Wide bands (60-80% range): Senior roles, more experience variability

Example:

Senior Software Engineer (IC3) - SF Bay Area
- Minimum: $160,000 (P40)
- Midpoint: $180,000 (P50 - target)
- Maximum: $220,000 (P75)
- Range: 37.5% ($60K spread)

Geographic Pay Differentials

Common Approach:

  • Set baseline location (e.g., SF Bay Area = 100%)
  • Apply multipliers to other locations
  • Consider cost of labor, not just cost of living

Typical Multipliers:

  • Tier 1 (100%): SF Bay Area, NYC, Seattle
  • Tier 2 (85-90%): LA, Boston, DC, San Diego
  • Tier 3 (75-85%): Austin, Denver, Portland, Chicago
  • Tier 4 (70-80%): Remote-first hubs, secondary cities
  • Tier 5 (65-75%): Remote anywhere, lower COL areas

Total Compensation Modeling

Components:

  • Base Salary: Fixed cash compensation
  • Bonus/Commission: Variable cash (common in sales, exec roles)
  • Equity: Stock options or RSUs (value depends on company stage)
  • Benefits: Health, 401k match, perks (~30% of base on average)

Example Total Comp:

Senior Engineer - $200K total comp
- Base: $160K
- Bonus: $20K (annual performance bonus)
- Equity: $20K/year (4-year vest, $80K grant / 4)
- Benefits: Included separately (~$48K value)

How to Design Compensation Bands

Step 1: Gather Requirements

Ask the user:

  • What role/level are we designing for?
  • What's your target market position? (Lead/Match/Lag)
  • What location(s) should we cover?
  • What's your company stage? (affects cash vs. equity mix)
  • Do you have budget constraints?

Step 2: Reference Market Data

Use the market data from references to establish:

  • P25, P50, P75 benchmarks for the role
  • Industry comparables
  • Location adjustments

Step 3: Calculate Band Structure

Formula:

Minimum = Market P50 × (1 - band_width/2) × philosophy_adjustment
Midpoint = Market P50 × philosophy_adjustment
Maximum = Market P50 × (1 + band_width/2) × philosophy_adjustment

Where:

  • band_width = 0.40 for mid-level roles (40% range)
  • philosophy_adjustment = 1.0 for Match, 1.15 for Lead, 0.85 for Lag

Example (Senior Engineer, Match philosophy):

Market P50 = $180K
Band width = 40%

Minimum = $180K × (1 - 0.20) = $144K
Midpoint = $180K × 1.0 = $180K
Maximum = $180K × (1 + 0.20) = $216K

Step 4: Apply Geographic Adjustments

For each location tier:

Adjusted Band = Base Band × Location Multiplier

Example:

Senior Engineer - Austin (Tier 3, 80% multiplier)
- Minimum: $144K × 0.80 = $115K
- Midpoint: $180K × 0.80 = $144K
- Maximum: $216K × 0.80 = $173K

Step 5: Model Total Compensation

Include equity and variable comp:

Senior Engineer - Total Target Comp
- Base (Midpoint): $180K
- Annual Bonus: $18K (10% target)
- Equity/year: $45K (0.20% grant, 4-yr vest)
- Total Cash Comp: $198K
- Total Comp: $243K

Step 6: Check for Internal Equity

Ensure:

  • IC and Manager bands at same level overlap appropriately
  • Senior IC can make more than junior managers (if IC track is valued)
  • No compression between levels (bands should have clear separation)
  • Pay equity across demographics (no unexplained gaps)

**Placement in Band:**
- New hires: Typically between min and midpoint based on experience
- High performers: Can reach maximum over time
